Employee of the month criteria that HR can defend: a weighted scorecard, where AI helps with evidence, and where a person must decide. A practical guide.

Good employee of the month criteria are written down before nominations open, scored on evidence, and approved by a named person. AI can collect and summarise that evidence quickly. It should never pick the winner. With 65% of Indian firms investing in soft-skill training, recognition fairness is now a real HR topic.
TL;DRGood criteria are few, visible and measurable. I suggest four or five: results against target, quality of work, teamwork, ownership beyond the job description, and living the company values. Write each one in a sentence anyone can read. If a manager cannot explain why someone scored well on a criterion, it is too vague. Publish the list to the whole team before the month starts, so nobody feels the rules changed after the nominations came in.||PARA||Weights stop arguments. A simple split works for most teams: results 35%, quality 25%, teamwork 20%, ownership 10%, values 10%. Treat these as an example, not a rule. A plant, a sales floor and an admin team will weight things differently, and that is fine. What matters is that the weights are fixed before the month, applied to everyone in the same group, and written in the nomination form. Tools like ChatGPT, Claude, Gemini or Microsoft Copilot can read a month of tickets, targets, customer thank-you mails and peer notes, then draft a one-page evidence summary per nominee in the same format. That removes the loudest-voice effect, because every nominee gets the same treatment. Keep employee names and personal details out of public AI tools unless your company has approved them. Check every AI summary against the source, because tools can misread a note or invent a detail. If an employee asks why they did not win, a human must be able to answer in plain words, with the evidence in hand.||PARA||Bias usually hides in three places: recency (what happened last week), visibility (who sits near the manager) and role (client-facing staff get noticed more). Fix it with structure. Score each criterion separately, look at evidence for the whole month, and compare scores within similar roles. Every quarter, look at who has won. If the same team, shift or gender keeps winning, ask why before anyone else does. HR uses AI to build the same one-page summary for every nominee and checks it against the source. A small panel scores each criterion using the published weights. Define each in one sentence, fix the weights before the month starts and share them with everyone.||FAQ||AI should not choose the winner.
